RECOGNITION BY DESIGN

01OBSERVE

Employee retention and recognition were weak, while strong contribution was often visible only inside an employee’s immediate team. Senior management lacked a consistent way to identify high-performing employees across very different roles, reducing the value of recognition as a tool for motivation, development and retention.

02UNDERSTAND

The project could not be reduced to an employee-of-the-month vote. Different roles created value differently, popularity and visibility could distort results, and a purely numerical model could ignore context. The programme therefore needed to make strong contribution visible while remaining fair across role types, resistant to manipulation, practical to administer repeatedly and meaningful enough to reinforce belonging and performance.

03IMPROVE

A role-sensitive recognition system was designed using defined criteria, weighted scoring, protected calculations, nomination rules, management review and recurring monthly, quarterly and annual cycles. Formal communication and reward partnerships gave the recognition visible value without making the programme dependent on an unsustainable recurring budget.

04ADVANCE

The programme became an ongoing organisational process rather than a one-off campaign and was later made available beyond the original venue group. Recurring cycles gave management a repeatable basis for identifying contribution across different roles while employees received visible, governed recognition.

OUTCOME

ROOT FINDING

Employee contribution was not consistently visible or comparable across different roles, weakening recognition as a tool for retention, motivation and performance.

RESPONSE

A role-sensitive recognition system combined structured nominations, weighted evaluation, protected calculations, management review and recurring reward cycles.

RESULT

Management gained a more consistent basis for identifying strong contribution, while employees gained formal recurring recognition designed to support visibility, motivation and retention.
